Laura Ķempele izstrādājusi maģistra darbu “Darbinieku motivācijas un finanšu
atalgojuma sistēmas efektivitāte organizācijā”.
Maģistra darbā analizēta darbinieku motivācijas un finanšu atalgojuma sistēmas
efektivitāte organizācijā, īpašu uzmanību pievēršot finanšu un nemateriālo motivācijas
instrumentu savstarpējai ietekmei uz darbinieku apmierinātību, lojalitāti un darba
snieguma pašnovērtējumu. Pētījuma aktualitāti nosaka nepieciešamība organizācijām
veidot konkurētspējīgas un darbiniekiem saprotamas motivācijas sistēmas, kas sekmē
organizācijas darbības efektivitāti un darbinieku noturēšanu.
Darba mērķis ir izvērtēt darbinieku motivācijas un finanšu atalgojuma sistēmas
efektivitāti Ventspils reģiona organizācijās, analizējot darbinieku apmierinātību,
lojalitāti un darba snieguma pašnovērtējumu. Darbā izvirzītā hipotēze: efektīvi
sabalansēta finanšu un nemateriālās motivācijas sistēma pozitīvi ietekmē darbinieku
produktivitāti, apmierinātību un organizācijas kopējo efektivitāti.
Pētījuma mērķa sasniegšanai analizēta zinātniskā literatūra par darbinieku
motivāciju un atalgojuma sistēmām, izvērtēta finanšu un nemateriālās motivācijas
instrumentu nozīme, veikta Ventspils reģiona darba tirgus analīze, kā arī analizētas divas
organizācijas - nodibinājums “Ventspils Augsto tehnoloģiju parks” un SIA “XY”.
Pētījumā izmantota jaukta pieeja, apvienojot kvantitatīvās un kvalitatīvās pētniecības
metodes. Kvantitatīvo datu iegūšanai veikta darbinieku aptauja, savukārt kvalitatīvie dati
iegūti intervijās ar organizāciju personāla vadības pārstāvjiem. Aptaujā piedalījās 34
respondenti.
Darbs sastāv no trim nodaļām. Pirmajā nodaļā analizēti darbinieku motivācijas
teorētiskie aspekti un motivācijas teorijas. Otrajā nodaļā raksturota finanšu un
nemateriālās motivācijas sistēma, kā arī analizēta tās nozīme organizācijā. Trešajā nodaļā
veikta empīriskā pētījuma analīze, salīdzinot abu organizāciju motivācijas sistēmas,
darbinieku aptauju rezultātus un HR interviju datus.
Pētījuma rezultāti parāda, ka organizācijā, kur motivācijas sistēma ir skaidrāk
strukturēta, caurspīdīgāka un ciešāk sasaistīta ar darba rezultātiem, novērojams augstāks
darbinieku apmierinātības un lojalitātes līmenis. VATP gadījumā tika konstatēta
salīdzinoši augsta individuālā motivācija, tomēr motivācijas sistēma darbinieku uztverē
nebija pietiekami konsekventa un saprotama. Savukārt SIA “XY” gadījumā motivācijas
sistēma tika vērtēta pozitīvāk, un darbinieki augstāk novērtēja tās ietekmi uz darba
rezultātiem un organizācijas efektivitāti. Pētījuma rezultāti apstiprina izvirzīto hipotēzi
analizētajā kontekstā.
Autores devums ir izstrādāta salīdzinoša motivācijas sistēmu analīze divās
atšķirīga tipa organizācijās, identificējot faktorus, kas ietekmē darbinieku motivāciju,
apmierinātību un lojalitāti.
Darba apjoms ir 52 lappuses. Darbā iekļautas 10 tabulas, 8 attēli, izmantoti 44
literatūras un informācijas avoti, pievienoti 2 pielikumi.
Abstract (english):
Laura Ķempele has written a master’s thesis titled “The Effectiveness of
Employee Motivation and Financial Compensation Systems in an Organization.”
The thesis analyzes the effectiveness of employee motivation and financial
compensation systems in an organization, with a particular focus on the mutual influence
of financial and non-financial motivational tools on employee satisfaction, loyalty, and
self-assessment of work performance. The relevance of the study stems from the need
for organizations to develop competitive and employee-friendly motivation systems that
promote organizational effectiveness and employee retention.
The aim of this study is to evaluate the effectiveness of employee motivation and
financial compensation systems in organizations in the Ventspils region by analyzing
employee satisfaction, loyalty, and self-assessment of work performance. The hypothesis
of this study is that an effectively balanced system of financial and non-financial
motivation has a positive impact on employee productivity, satisfaction, and the
organization’s overall effectiveness.
To achieve the study’s objective, scientific literature on employee motivation and
compensation systems was analyzed, the significance of financial and non-financial
motivational tools was evaluated, an analysis of the Ventspils region’s labor market was
conducted, and two organizations were analyzed: the foundation “Ventspils High
Technology Park” and SIA “XY.” The study employed a mixed-methods approach,
combining quantitative and qualitative research methods. To obtain quantitative data, an
employee survey was conducted, while qualitative data was gathered through structured
interviews with human resources representatives from the organizations. Thirty-four
respondents participated in the survey.
The thesis consists of three chapters. The first chapter analyzes the theoretical
aspects of employee motivation and motivation theories. The second chapter describes
the financial and non-financial motivation system and analyzes its significance within
the organization. The third chapter presents an analysis of the empirical study, comparing
the motivation systems of both organizations, the results of the employee survey, and
data from HR interviews.
The study’s results show that in an organization where the motivation system is
more clearly structured, more transparent, and more closely linked to work performance,
higher levels of employee satisfaction and loyalty are observed. In the case of VATP,
relatively high individual motivation was observed; however, the motivation system was
not perceived by employees as sufficiently consistent or understandable. In contrast, at
SIA “XY,” the motivation system was evaluated more positively, and employees rated
its impact on work performance and organizational effectiveness higher. Overall, the
study’s results confirm the proposed hypothesis in the analyzed context.
The author’s contribution is a comparative analysis of motivation systems in two
different types of organizations, identifying the most significant factors that influence
employee motivation, satisfaction, and loyalty.
